Dinamika Person-Job Fit pada Alumni Mahasiswa Magang: Studi Kualitatif Deskriptif di PT Swabina Gatra

Program magang merupakan sarana krusial untuk menjembatani kompetensi akademis mahasiswa dengan dinamika riil dunia industri. Penelitian ini bertujuan untuk mengeksplorasi secara mendalam dinamika Person-Job Fit (P-J Fit) pada alumni mahasiswa magang di PT Swabina Gatra, Kabupaten Gresik. Menggunakan pendekatan kualitatif dengan desain deskriptif univariat, pengumpulan data dilakukan pada 29 Januari 2026 melalui mini kuesioner kombinasi skala likert dan pertanyaan terbuka. Melalui teknik purposive sampling, ditetapkan 5 responden fokus yang mewakili variasi unit penempatan yang kontras. Hasil penelitian menunjukkan adanya polarisasi tajam antara kelompok penempatan selaras (match) dan kelompok ketidaksesuaian penempatan (person-job mismatch). Kelompok match mengalami proses adaptasi kognitif yang harmonis dengan hambatan minimal. Sebaliknya, kelompok mismatch didera hambatan psikologis yang tinggi berupa kebosanan kerja (job boredom), konflik peran (role conflict), serta perasaan degradasi kompetensi akibat penugasan klerikal. Namun, performa kerja (task performance) kelompok mismatch tetap tinggi, mengindikasikan adanya aktivasi mekanisme bertahan (coping mechanism) yang efektif demi memenuhi akuntabilitas akademik universitas. Implikasi terapan penelitian ini menekankan pentingnya manajemen korporat melakukan pemetaan (mapping) kompetensi yang ketat sejak awal seleksi demi mengoptimalkan efisiensi operasional industri dan relevansi portofolio karier mahasiswa.
